Navigating challenges and leveraging best practices on soft skills training transfer and transfer climate: A qualitative study with training professionals

Abstract
Bu çalışma, İstanbul'daki büyük ölçekli şirketlerde eğitim transferi ve transfer iklimi ile ilgili zorlukları ve en iyi uygulamaları, özellikle sosyal beceri eğitimi bağlamında incelemiştir. Yedi eğitim uzmanıyla yarı yapılandırılmış görüşmeler yapılarak, bu konulardaki deneyimleri ve görüşleri toplanmıştır. Veriler tematik analiz kullanılarak analiz edilmiş, transfer ikliminde birçok zorluk tespit edilmiştir. Bu zorluklar, özellikle organizasyonun kültürü ve stratejisiyle uyuşmayan eğitimlerin planlanması ve iş stratejisi ile öğrenme ihtiyaçları arasındaki uyumsuzluk gibi eğitim transferinin başarısını etkileyen konuları içermiştir. Ek olarak, transfer iklimini iyileştirmek için birçok en iyi uygulama belirlenmiştir. Bu uygulamalar arasında, eğitimi kurumsal stratejinin bir parçası haline getirmek, öğrenme ve gelişme kültürünün önemini vurgulamak ve takip desteği sağlamak yer almaktadır. Bireysel görüşmelerin ardından, belirlenen engeller ve en iyi uygulamalar bir model oluşturmak için kullanılmış, daha sonra aynı katılımcı grubundan oluşan bir odak gruba sunulmuştur. Grup, modeli derinlemesine tartışmış ve geri bildirimleri modelin geliştirilmesi için kullanılmıştır. Model, öğrenme stratejisi ve insan faktörlerine odaklanan çok yönlü bir organizasyon görünümüne ihtiyacı vurgulayarak, transfer iklimini etkileyen sosyoekonomik ve politik çevre ve kültür gibi dış faktörleri de içermektedir. Bu çalışma, sosyal beceri eğitim programlarının etkililiğini ve verimliliğini optimize etmek için transfer ikliminin önemini vurgulamaktadır ve eğitim ve geliştirme faaliyetlerini geliştirmek isteyen organizasyonlar için fikirler sunmaktadır. This study investigated the challenges and best practices related to training transfer and transfer climate, particularly in the context of soft skills training, in large-scale companies in Istanbul. Semi-structured interviews were conducted with seven training professionals, including those working in these companies or running their own training companies, to gather their experiences and insights on these topics. Thematic analysis was utilized to analyze the data, which revealed several challenges in the transfer climate that can impact the success of training transfer, such as planning trainings that do not fit the organization's culture and strategy and a lack of alignment between business strategy and learning needs. Additionally, several best practices were identified to improve transfer climate, such as incorporating training into corporate strategy, emphasizing the importance of a culture of learning and development, and providing follow-up support. Following the individual interviews, the identified barriers and best practices were utilized to create a framework, which was then presented to a focus group consisting of the same participants (6 out of 7). The group discussed the framework in-depth, and their feedback was solicited to refine and improve the framework. The final framework addressed the need for a multifaceted view of the organization, focusing on both learning strategy and people factors and included external factors such as socioeconomic and political environment and culture, which were found to influence the transfer climate. The study highlights the importance of transfer climate in optimizing the effectiveness and efficiency of soft skills training programs and provides insights for organizations seeking to improve their training and development initiatives.
