The effects of psychological safety and organizational commitment to subjective job performance in Turkish banking sector

Abstract

Bu çalışma, psikolojik güvenliğin örgütsel bağlılık ve bireysel iş performansı üzerindeki etkisini anlamak amacıyla gerçekleştirilmiştir. Ek olarak, psikolojik güvenlik ve bireysel iş performansı arasındaki ilişkide örgütsel bağlılığın aracılık rolü de incelenmiştir. Bu amaç doğrultusunda, 257 kişiden oluşan banka çalışanları örneklemi ile nicel bir araştırma gerçekleştirilmiştir. Çalışmada Psikolojik Güven Ölçeği, Örgütsel Bağlılık ölçeği ve Bireysel İş Performans Ölçeği kullanılmıştır. Sırasıyla basit doğrusal regresyon, çoklu regresyon ve fark testleri analizleri gerçekleştirilmiştir. Basit doğrusal regresyon analizleri psikolojik güvenliğin örgütsel bağlılığa, bireysel performansa, görev performansına, içerik performansına ve uyum performansına anlamlı ve olumlu bir katkısı olduğunu göstermiştir. Psikolojik güvenliğin aynı zamanda zarar verici iş davranışlarına anlamlı ve negatif bir katkısı vardır. Çoklu regresyon analizleri örgütsel bağlılığın, psikolojik güvenlik ve bireysel performans, içerik performansı, uyum performansı ve zarar verici iş davranışları arasındaki ilişkide kısmi aracı rolü olduğunu göstermiştir. Demografik değişkenler, bağımsız gruplar t-testleri ile test edilmiştir. Bu çalışma örgütsel bağlılığın psikolojik güvenlik ve bireysel iş performansı arasındaki ilişkideki aracı rolünü inceleyerek, psikolojik güvenlik literatürüne katkı sağlayacaktır.This study aimed to understand the effect of psychological safety on organizational commitment and individual job performance. Additionally, the mediating role of organizational commitment was also investigated in the relationship between psychological safety and individual job performance. Following these purposes, quantitative research was carried out with 257 banking employees. In the study, the Psychological Safety Scale, the Organizational Commitment Scale, and the Individual Job Performance Scale were used for measurement. Simple linear regression, multiple regression, and difference tests were performed, respectively. The simple regression analyses showed that psychological safety has a significant and positive contribution to organizational commitment, individual performance, task performance, contextual performance, and adaptive performance. Psychological safety also has a significant and negative contribution to counterproductive work behaviors. The multiple regression analyses showed that organizational commitment had a partially mediator role in the relations between psychological safety and individual performance, psychological safety and contextual performance, psychological safety and adaptive performance, and psychological safety and counterproductive work behaviors. Demographic variables were tested through independent sample t-tests. This study will contribute to psychological safety literature by investigating the mediating role of organizational commitment on the relationship between organizational commitment and individual job performance dimensions.
