THE RELATIONSHIP BETWEEN INCLUSIVE LEADERSHIP AND EMPLOYEES' POSITIVE PSYCHOLOGICAL CAPITAL

Abstract

Objectives: The main objective of this study is to examine the effect of inclusive leadershipand its dimensions on the positive psychological capital level of employees. In addition, ithe study aims to draw attention to the importance of contextual factors in developing positive psychological capital of employees and to examine the effects of inclusive leadership in Turkish culture Design/methodology/approach: Inclusive Leadership Scale developed by Walumbwa, Avolio, Gardner, Wernsing, and Peterson (2008) and Positive Psychological Capital Scale developed by Luthans, Avolio, Avey, and Norman (2007) were used to measeure the variables of the study. The sample consists of 311 white-collar workers working in 13 different sectors in Istanbul. Demographic data were analyzed with descriptive statistics, and the research hypotheses were tested by Pearson correlation and simple regression analyses. Results: As a result, it is determined that the positive psychological capital level of the employees was affected by the inclusiveness of the leaders. When the relationship between inclusive leadership and the dimensions of positive psychological capital is examined, it is seen that there are significant relationships with hope, optimism and resilience, but no significant relationship is found with self efficacy. It is seen that inclusive leadership explains the level of optimism at a stronger level than hope and resilience. When the dimensions of inclusive leadership were compared, it was determined that the openness dimension was more effective than the openness dimension in development of positive psychological capital and all its components including self efficacy. Practical implications: Since positive psychological capital is a construct that is open to development, determining the relationship between inclusive leadership and positive psychological capital will guide leaders in behaviors that will develop positive psychological capital in their subordinates. Originality/value: It is seen that the number of studies examining the relationship between inclusive leadership and positive psychological capital is limited in the international literature, and there are no studies examining this relationship in the Turkish literature. Therefore, this study contributes to the leadership and positive organizational psychology literature.Amaç: Bu çalışmanın temel amacı kapsayıcı liderlik ve boyutlarının çalışanların pozitif psikolojik sermaye düzeyi üzerindeki etkilerini incelemektir. Bunula birlikte, çalışanların pozitif psikolojik sermaye geliştirilmesinde bağlamsal faktörlerin önemine dikkat çekmeyi ve kapsayıcı liderliğin Türk kültüründeki etkilerini incelemeyi hedeflemektedir. Tasarım/Yöntem: Araştırmanın değişkenlerini ölçmek için Carmeli, Reiter-Palmon ve Ziv, (2010) tarafından geliştirilen Kapsayıcı Liderlik Ölçeği ve Luthans, Avolio, Avey ve Norman (2007) tarafından geliştirilen Pozitif Psikolojik Sermaye Ölçeği kullanılmıştır. Çalışma grubunu İstanbul'daki 13 farklı sektörde çalışan 311 beyaz yakalı oluşturmaktadır. Demografik veriler tanımlayıcı istatistiklerle incelenmiş, araştırma hipotezlerini test etmek için Pearson korelasyon analizi ve basit regresyon analizi kullanılmıştır. Sonuçlar: Yapılan analizler sonucunda çalışanların pozitif psikolojik sermaye düzeyinin liderlerin kapsayıcılık düzeyinden etkilendiği tespit edilmiştir. Kapsayıcı liderliğin pozitif psikolojik sermayenin alt boyutlarıyla ilişkisi incelendiğinde umut, iyimserlik ve dayanıklılıkla anlamlı ilişkiler bulunurken özyeterlilikle anlamlı bir ilişki bulunamadığı görülmektedir. Kapsayıcı liderliğin pozitif psikolojik sermayenin alt bileşenlerinden iyimserlik düzeyini, umut ve dayanıklılığa göre daha güçlü düzeyde açıkladığı görülmektedir. Kapsayıcı liderliğin alt boyutları karşılaştırıldığında ise açıklık boyutunun pozitif psikolojik sermaye ve özyeterlilik dahil tüm bileşenlerinin ortaya çıkmasında ulaşılabilirlik boyutuna göre daha etkili olduğu saptanmıştır. Uygulama Çıkarımları: Pozitif psikolojik sermaye geliştirilebilir bir yapı olduğu için kapsayıcı liderlik ve pozitif psikolojik sermaye ilişkisinin saptanması liderlere astlarında pozitif psikolojik sermayeyi geliştirecek davranışlar konusunda yol gösterici olacaktır. Özgün Değer: Uluslararası literatürde kapsayıcı liderlik ve pozitif psikolojik sermayenin ilişkisinin incelendiği çalışma sayısının kısıtlı olduğu, Türkçe literatürde ise bu ilişkiyi inceleyen çalışmanın yer almadığı görülmektedir. Bu nedenle bu çalışma, liderlik ve pozitif örgütsel psikoloji literatürüne katkı sağlamaktadır.
